Need to ease up on hiring process, overly strict, lots of good drivers get passed over because the hiring guideline are too strict, if everybody is doing their job the vac truck yard should operate smoothly with great financial profit, for around the table raises.

Increase your driver pay. It is a joke of the industry right now. You are the Lowest paying tanker company out there. You dont even compete by $5 bucks.
