Charge backs.
Giving an agent a chargeback when they did not write the policy, but stepped into the agent position and took over the book of business.
I don't believe it is good business or ethical to charge an agent on something they never earned.
Collection pay should not be considered in chargeback, this is another part of our job that we use our own vehicle and gas to take care of the current client.

Train your staff and set objectives and empower them to achieve goals independently but hold them accountable. Meet with them weekly to get progress reports and provide guidance and leadership where needed. Its worked for me for over 25 years as a CFO for public school administration from 600 employees organization to as many as 7000.
