Get to know the employees that are working on the production floor. It's surprising how much you can learn from an employee that has been long-term with the company in the manufacturing processes. Start a measurement process of showing what each one of the individuals know how to do and all of the certifications that they hold and pay them for their knowledge accordingly. Stop taking away their benefits, it only gives you a disgruntled employee that will never share their knowledge to pass down to future employees. Break up the good old boy system and start holding your management, engineering and HR teams accountable for their actions.
